Source of Hire: How to Track It and Why It Matters

Source of hire tells you which channels produce your hires – not your applications, your hires. Tracked properly over time, it's the metric that shows whether you're building durable channels or renting reach every peak.

What it measures

For each hire, the channel that brought them in: job board, paid social, organic social, referral, agency, careers site direct, sourced, event, rehire or talent pool. It's worth tracking two versions: source of hire, which tells you what works, and source of applicants, which combined with hires tells you channel quality – a channel with many applicants but few hires is noise.

How to track it accurately

  • UTM-tag every link – every job-board post, ad, social link and email – with a consistent scheme
  • Capture the first touch at application and store it on the candidate record
  • Use dedicated landing pages per channel where UTMs aren't possible
  • Tag referrals and sourced candidates manually at the point of entry
  • Reconcile at hire against what the recruiter knows actually happened
  • Pick an attribution model and stick to it – first-touch is simplest and usually right for recruiting

Self-reported 'how did you hear about us?' dropdowns are unreliable – candidates forget or pick the first option.

How to use it

  • Combine it with cost per hire per channel: a channel's value is hires produced divided by spend consumed
  • Watch the trend, not the snapshot: is your mix shifting from rented channels (paid ads, agencies, job boards) to owned ones (referrals, organic social, careers site, talent pool)?
  • Segment by role family – the best channel for a warehouse role and a finance role are rarely the same
  • Cross-reference with 90-day retention: a cheap channel that produces fast leavers isn't cheap

A healthy source-of-hire trend

Early on, most hires come from paid ads and agencies. Over six to twelve months of running always-on sourcing and a nurtured pool, the share of hires from owned channels rises, cost per hire falls, and you're less exposed to ad-market saturation at each peak.
